Creating a Multi-line Agency

I am a former captive and I have decided to go indy.

I will be starting a scratch multi-line agency. I love the renewal on the p & c, but in the early years I know that I need life sales to sustain my family's lifestyle.

I would like to bring in someone to help recruit other agents. My questions is... What is the best way to compensate a recruiter? Overrides on production from the new agents or what? Part of the renewals?

I have a ga contract with a solid mutual life company and I'm leaning towards SmartChoice for the P & C.

What would be a good split with me (the agency) and the producer? I was thinking 50% up front and 50% renewals for the p & c and 75% for term life for the producer.

Also, what is the best way to prevent a lot of exposure for chargebacks on the life?
