Agency Producer/CSR Pay Structure.

I need ideas on how to pay my producers/CSR's. Example I have a girl i have been paying $10 an app and $10 hour is this appropriate pay? I feel like im paying too much. But she does service work as well as new business. How do you agency owners struture your pay schedules?
 
Where are the leads for the apps coming from? If she is just answering the phones and writing policies, I wouldn't pay per app, though might give a bonus on overall office performance.

If she is bringing business in the door, then she is probably worth it. Hard to say with the information given.

Bottom line, if you feel you are paying her to much, then cut her pay, but be prepared for her to walk out the door. If she does that, and you are okay with it, then you were paying her to much. If she does that and suddenly you realize that you would have preferred to pay her than do the work yourself, then you were paying her appropriately.

Put 10% of every sale that she helps generate in a "pool."

Every appt that she sets for you divided by the number that are actually home; will create a persistency rating.

What ever her rating is at the end of the month; that will be the amount that she gets from the pool.

This gives her an incentive to not only keep you busy, but to also make sure that you are going to see qualified people, and to make sure that they home.

I did this for many years and it worked great. My secretaries last year before she retired made almost 90K. I hope this helps.....

divided by whos home? Do you mean "attends" the appointment?

Yes, those that actually attend the meeting.

I do not know. I owned a P&C shop, but was not involved in the day to day operations.

If you are happy with her current customer service and attitude, i wouldn't reduce her pay. In the other hand, you are paying her quite a bit over average, I would just give her more tasks to handle if you think your not getting your money's worth.
